Reimagining Workforce Retention: Insights from Crucial Conversations

The Nashville Healthcare Council’s Crucial Conversations series continues to tackle the most pressing topics in healthcare. In a recent session, industry leaders delved into workforce retention strategies, exploring how organizations can adapt to evolving employee expectations through purpose-driven leadership and innovative technology. 

Moderated by April Hansen, Group President, Workforce Solutions, Aya Healthcare, the panel featured Carolyn Schneider, Chief Human Resources Officer, Ardent Health, Danielle Burkhalter, EVP & Chief Human Resources Officer, Surgery Partners, Inc. and Jessica Wells, Associate Principal, ECG Management Consultants, who shared actionable insights on shaping the healthcare workforce of tomorrow.

Rethinking Career Pathways: Anchoring Employees in Their Future

For healthcare organizations to retain talent, employees need to see more than just a job—they need to envision a future. Danielle Burkhalter, who leads people strategy at Surgery Partners, emphasized the importance of creating “career anchors” that help employees feel in control of their professional journeys.

“Our role as leaders is to serve as a navigator to the careers of others while instilling an understanding that each individual is in the driver seat of their career. As a leader, we get the honor of helping to clear the path forward while people determine which path they ultimately want to take and what that acceleration ultimately looks like.”  – Danielle Burkhalter, EVP & Chief Human Resources Officer.

This philosophy is particularly impactful in entry-level roles, where employees often struggle to see long-term potential. For instance, front-desk staff at surgical centers are encouraged to explore roles in clinical care through tailored learning programs. These initiatives demystify the complexities of career progression while addressing critical workforce gaps, such as the shortage of clinical professionals.

Beyond the Ladder: Redefining Career Growth

One of the more thought-provoking moments came from Jessica Wells, who challenged the traditional view of career progression as a vertical climb.

“Not every employee is focused on title changes or moving up the ladder, many want to grow horizontally—to expand their skills, take on new challenges, and deepen their expertise in their current roles.” – Jessica Wells, Associate Principal, ECG Management Consultants.

This shift in focus requires organizations to rethink their workforce strategies. Instead of rigid career ladders, leaders must adopt flexible career maps that allow for lateral movement and cross-functional opportunities. Horizontal growth not only aligns with employees’ evolving aspirations but also creates a more adaptable workforce capable of meeting diverse organizational needs.

“Career advancement isn’t just about moving up,” Wells added. “It’s about meaningful growth that resonates with the individual and supports the broader mission.”

The Role of Technology in Workforce Transformation

Technology emerged as a powerful enabler of workforce strategies throughout the discussion. Carolyn Schneider shared how Ardent Health Services revamped its HR processes to better serve its diverse and mobile workforce.

When she joined Ardent Health, manual processes were a significant hurdle. By introducing self-service tools, updating applicant tracking systems, and launching a user-friendly LMS, the organization created an environment where employees can learn and grow at their own pace.

The LMS now offers access to over 14,000 learning modules, allowing employees to explore new roles and skill sets—whether they’re interested in becoming a sterile scrub tech, a nurse, or something else entirely. This approach removes barriers to growth and fosters a culture of continuous learning.

Schneider emphasized the importance of supporting individual growth. Instead of creating barriers, organizations should make it as easy as possible for employees to explore and embrace learning opportunities.

Generational Shifts: Meeting New Expectations

A recurring theme throughout the session was the influence of Millennials and Gen Z on workforce dynamics. These generations prioritize flexibility, purpose, and personal growth. According to April Hansen, “74% of Millennials and Gen Z are more likely to leave a job if they don’t see career progression opportunities.”

To meet these expectations, organizations are adopting tools like career mapping platforms and VR training solutions such as Oxford Medical Simulation. These technologies provide employees with the skills they need while creating engaging, future-oriented work experiences.

From Vision to Action

While technology and purpose are crucial, the panelists agreed that execution remains the key to successful workforce strategies. Jessica Wells emphasized the importance of aligning vision with actionable plans.

She also highlighted the role of data interoperability in bridging workforce gaps. By integrating talent profiles with career development opportunities, advanced HR platforms can create cohesive systems that support both individual growth and organizational goals.

As the session concluded, one clear takeaway emerged: healthcare organizations must integrate purpose, technology, and flexible growth opportunities to create a sustainable workforce strategy.

 Schneider highlighted that with the right leaders, a strong team, and the right motivation, organizations can accomplish incredible things.

By focusing on career anchors, horizontal growth, and the transformative potential of technology, healthcare leaders can build a culture that not only retains talent but empowers employees to thrive.
